Quiet quitting as a mediator of the effects of career development, job insecurity, and technology awareness on employee performance

Abstract

Employee performance is essential for organizational effectiveness in healthcare institutions. This study examines the effects of career development, job insecurity, and technology awareness on employee performance, with quiet quitting as a mediating variable. Data were collected from 107 employees of Prof. Dr. Margono Soekarjo Regional Public Hospital, Indonesia, and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The findings show that career development significantly improves employee performance and reduces quiet quitting, while quiet quitting negatively affects performance and mediates this relationship. Conversely, job insecurity and technology awareness have no significant effects. These findings support the Conservation of Resources Theory in healthcare organizations
